Abstract

This study aimed to determine the relationship between female nurses' perceptions of the glass ceiling and their levels of work motivation and job satisfaction. This cross-sectional, correlational study was conducted with 169 female nurses working at a state hospital between January and April 2023. Data were collected using a Personal Information Form, the Glass Ceiling Barriers Scale (GCBS), the Nurse Work Motivation Scale (NWMS), and the Nurse Job Satisfaction Scale (NJSS). The mean GCBS total score was 93.26±20.69, the NWMS mean score was 63.01±9.47, and the NJSS mean score was 82.70±22.21. A moderately positive and statistically significant correlation was found between the GCBS and the NJSS (r=.475, p<.001), as well as between the NWMS and the NJSS (r=.486, p<.001). No statistically significant correlation was found between the GCBS and the NWMS (r=.098, p=.207). Female nurses' perceptions of the glass ceiling were at a high level. This study makes an original contribution to the literature as the first study to simultaneously examine the relationship between glass ceiling perception, job satisfaction, and motivation in the field of nursing. The development of gender equality-based policies in healthcare institutions, the establishment of mentoring programs, and the strengthening of organizational mechanisms to support female nurses' career advancement are recommended.
