Abstract

This study aims to elucidate the interaction between employees’ psychological capital levels and their happiness at work in today’s business life, and to examine the mediating role of professional identity perception and role engagement in this interaction. In addition, another aim of the study is to contribute to the organizational behavior literature by understanding the relationships between factors such as psychological capital, occupational identity perception, and role engagement that affect employees’ happiness levels at work. In this direction, 1328 private security guards working in Yozgat province were determined as the research population. The data of the study were obtained from 443 private security officers who agreed to participate in the study through online survey forms. The research used an easily accessible sampling method and took the volunteering of the participants a basis. The questionnaire form used as a data collection tool consists of psychological capital, happiness at work, professional identity perception, role engagement scales, and demographic questions. The data obtained in the study were analyzed using SPSS and LISREL programs. In order to test the mediation hypotheses, regression analyses were conducted using the Process plug-in developed by Hayes (2022), and 5000 resampling options were preferred with the bootstrap technique. As a result of the analysis of the data, it was found that psychological capital has a significant positive effect on happiness at work, and professional identity perception and role engagement play a mediating role in this interaction. The results of the research are considered important both in terms of contributing to the academic literature and guiding employees and employers in developing strategies to increase employee happiness.
