Abstract

This study examined the association between change fatigue and quiet quitting among airport ground handling employees and tested the moderating role of psychological resilience. Data were collected through online surveys completed by 394 employees from Group A ground handling companies at Istanbul Airport and Sabiha Gökçen Airport. Confirmatory factor analysis was used to assess the measurement structure, while Pearson correlation analysis, hierarchical regression, and PROCESS Macro Model 1 were used to test the hypotheses. The findings showed that change fatigue was positively associated with quiet quitting. Psychological resilience was negatively associated with quiet quitting, and the positive association between change fatigue and quiet quitting became weaker at higher levels of psychological resilience. Simple slope analysis indicated that the association was stronger when psychological resilience was low, weaker at the mean level of resilience, and statistically nonsignificant when psychological resilience was high. The results are consistent with the JD-R model and COR theory. The study suggests that accumulated change-related strain may be reflected in reduced discretionary effort, while psychological resilience may function as a protective personal resource in safety-sensitive and high-tempo airport ground handling operations. By extending change fatigue and quiet quitting research to airport ground handling, this study contributes to the literature by demonstrating the buffering role of psychological resilience in a safety-sensitive operational context.

Araştırma, İstanbul Havalimanı ve Sabiha Gökçen Havalimanı’nda faaliyet gösteren A Grubu yer hizmetleri şirketlerinde çalışan 394 personelden çevrim içi anket yoluyla elde edilen verilere dayanmaktadır.
