Abstract

ABSTRACT Toxic leadership is a destructive concept that refers to the constellation of abusive, narcissistic, bullying, and unethical behaviors exhibited by managers toward their employees, thereby disrupting the organizational climate. Turnover intention, on the other hand, is a phenomenon reflecting employees' negative attitudes toward the organization, characterized by the planning to leave one's current job and seeking alternative employment opportunities. Although the relevant literature suggests a positive correlation between toxic leadership and turnover intention, the strength and effect size of this relationship vary across different sample groups. This study aims to determine the relationship between toxic leadership and turnover intention through a meta-analysis method, considering correlation coefficients and sample size variables based on empirical studies conducted in national and international literature. In this context, 45 independent studies published between 2017 and 2025 were examined, and statistical analyses were performed on data obtained from a total of 14,898 participants. Findings obtained from the random-effects model reveal a significant, positive, and strong relationship (r = 0.519) between toxic leadership and turnover intention, demonstrating that disruptions in leadership styles directly trigger employees' intentions to leave the organization. It is anticipated that this study will contribute to strategies for creating a healthy leadership climate in organizations and provide a comprehensive foundation for future research. Keywords: Toxic leadership, Turnover intention, Organizational behavior, Meta-analysis
