Abstract
This study aims to examine the effect of ethical leadership on healthcare workers’ levels of organizational identification and the moderating role of organizational justice in this relationship. Ethical leadership is defined as leadership based on moral values and integrity, while organizational identification refers to the degree to which employees integrate themselves with their organizations. Organizational justice, on the other hand, represents the extent to which employees perceive decision-making processes and resource allocation within the organization as fair. Thus, the relevant concepts were measured using an empirical approach within the scope of this study. The study sample consisted of healthcare workers in Turkey. A survey was used as the data collection tool, and analyses were conducted using 388 complete and valid survey responses obtained through convenience sampling. In the study, the relationships among the model variables were examined using Pearson correlation analysis, and in line with the hypotheses proposed in the study, the effects of the model variables on one another, as well as their mediating and moderating effects, were tested using the Process Macro proposed by Hayes (2018). As a result, it was found that ethical leadership and organizational justice have strong, positive, and significant relationships with organizational identification. However, it was concluded that organizational justice does not have a moderating effect on the relationship between ethical leadership and organizational identification. Furthermore, based on the study’s findings, various implications were drawn for managers and future researchers, and recommendations were made.
