Abstract

This study examines servant leadership's effect on healthcare employees' proactive work behaviors and the mediating role of organizational virtuousness in this relationship. The study was conducted using data collected from 489 healthcare professionals working in a university hospital in the Marmara Region. Simple random and snowball sampling methods were used in the study. Using the quantitative research method, servant leadership was modeled as an independent variable, proactive work behavior as a dependent variable, and organizational virtuousness as a mediating variable as data collection tools, servant leadership, proactive work behavior, and organizational virtuousness scales were used, which have proven validity and reliability in the literature. The research was carried out in a descriptive-relationship-seeking type. When the research findings were evaluated, it was found that servant leadership had both a direct effect on proactive work behavior (β = 0.38, p < 0.001) and an indirect effect through organizational virtue (β = 0.18, p < 0.001). In addition, servant leadership has a significant positive effect on organizational virtuousness (β = 0.44, p < 0.001), and organizational virtuousness has a positive effect on proactive work behavior (β = 0.41, p < 0.001). These results reveal that servant leadership supports employees' proactive behaviors by creating a virtuous climate within the organization. Ultimately, the study reveals that the dissemination of servant leadership practices in the health sector will contribute to employees' adoption of virtuous behavior patterns such as honesty, trust, and optimism within the framework of organizational virtuousness, and this situation may increase employees' proactive work behaviors and strengthen their tendency to produce innovative solutions and take responsibility.
