Abstract

Some factors beyond the control of individuals complicate the work environment and alienate them from work. The negative consequences of organizational exclusion, which is thought to be one of these, increase the importance of addressing the concepts of schadenfreude tendency, silent resignation, counterproductive work behaviors, and psychological resilience. This study aims to examine the mediating role of schadenfreude behavior in the effect of organizational exclusion on counterproductive work behaviors and silent resignation among healthcare professionals and the moderating role of psychological resilience in the effect of organizational exclusion on schadenfreude behavior. Within the scope of the study, a survey was conducted by reaching 472 healthcare professionals using the convenience sampling method. The scales measuring the concepts examined in the study, namely organizational exclusion, psychological resilience, shadenfreude behavior, silent resignation, and counterproductive work behavior, were used. The analyses of the obtained data were performed using SPSS, AMOS, and Process Macro plugins. The results obtained were interpreted by performing frequency analysis, reliability analysis, confirmatory factor analysis (CFA), correlation analysis, moderation and mediation analysis. Within the framework of the analyzed data, it was determined that psychological resilience has a moderating role between organizational exclusion and schadenfreude behavior, and schadenfreude behavior has a mediating role between organizational exclusion and counterproductive work behaviors and silent resignation. Based on the analysis findings, some suggestions were made for health institutions.
