Abstract

Individual differences play a role in understanding emotional labor, and personality traits are considered key factors shaping employees’ emotional labor behaviors. This study reviews research on the relationships between the Big Five personality traits and emotional labor dimensions from the perspective of Affective Events Theory. Searches were conducted in Web of Science, Scopus, Google Scholar, the YÖK National Thesis Center, and DergiPark. Empirical studies published between 2000 and 2025, available in full text, and examining the variables together were included. Based on the criteria, 31 independent studies were reviewed. Findings indicate that conscientiousness, extraversion, agreeableness, and openness to experience were generally positively associated with deep acting and naturally felt emotions. Agreeableness showed consistent relationships with naturally felt emotions. By contrast, neuroticism was more frequently positively associated with surface acting, while its relationships with deep acting and naturally felt emotions were more limited and variable. Relationships also differed across sectors, cultural contexts, and samples. Overall, personality traits appear important in shaping emotional labor strategies, although findings are not equally consistent across all traits. Further empirical research across different sectors, cultural contexts, and samples is therefore needed.
