Abstract

Introduction: Quiet quitting is defined as a psychological disengagement from work, where employees restrict themselves strictly to their job descriptions, withdrawing from voluntary contributions and emotional commitment. This tendency is particularly rising among healthcare professionals, such as nurses, who are exposed to heavy workloads and emotional pressure. Aim: This systematic review aims to examine the increasingly prevalent phenomenon of "quiet quitting" among healthcare workers. Method: In this study, 24 academic publications published in 2019 and onwards that met the inclusion criteria were reviewed. Although the search covered the period from 2019, all included studies were published in 2023 or later, reflecting that the concept of quiet quitting became more prominent in the post-pandemic period. Using thematic analysis, the individual and organizational factors associated with quiet quitting were synthesized into five main themes: (1) Lack of managerial support and leadership, (2) Burnout and psychological burden, (3) Heavy workload and poor working conditions, (4) Work-life imbalance and low motivation, and (5) Emotional intelligence and moral resilience. Results: The findings indicate a significant increase in burnout in the post-pandemic period. Employees have become alienated from their work due to factors such as long working hours, low pay, staff shortages, and a lack of flexibility. Among younger generations, the pursuit of meaning and need for work-life balance further elevate the risk of quiet quitting. However, individuals with higher levels of emotional intelligence and moral resilience demonstrate greater resistance to this behavior. Conclusion: Quiet quitting is not merely an individual attitude, but a systemic issue arising from weakened organizational commitment, insufficient managerial support, and unsustainable working conditions. Therefore, developing supportive leadership, well-being-oriented structures, and flexible work models in healthcare institutions is of paramount importance.
