Abstract

It is important to identify the factors that explain knowledge hiding behavior, which has an important place in business life. Although a certain level of knowledge has accumulated, research gaps are still observed. This study aimed to examine the mediating role of workplace incivility in relationship between ethical leadership and knowledge hiding behavior. The sample consists of 230 bank employees working in private and public sectors in Central Black Sea Region. Data was collected via quantitative research and survey techniques in October-November 2023. The data were analyzed using various statistical software. According to findings, ethical leadership negatively contributes to explaining workplace incivility, while workplace incivility positively contributes to explaining knowledge hiding behavior. Furthermore, the effect of ethical leadership on knowledge hiding behavior is insignificant. Finally, ethical leadership indirectly and negatively contributes to explaining hiding knowledge through workplace incivility. This mediation effect (indirect-only mediation), identified for the first time, represents the study's most significant contribution to literature. Recommendations are provided for business life and further research.
