Merhamet Yorgunluğunun İş Stresine ve İşten Ayrılma Niyetine Etkisi. Hemşireler Üzerine Bir Araştırma

Özet
Merhamet yorgunluğu, yıpratıcı olabilen ve çalışanlara ekstra bilişsel ve duygusal yükler getiren nispeten yeni bir kavramdır. Hemşireler, sağlık sektöründe hasta bakım hizmetlerinde en yoğun ve önemli çalışanlardan biridir. Duygusal olarak zorlayıcı ve stresli çalışma koşullarında hastalarla yakın ve yoğun yüz yüze ilişki kuran hemşirelerde merhamet yorgunluğuna yol açabilmektedir. Buradan hareketle bu çalışmada hemşirelerde merhamet yorgunluğunun işten ayrılma niyeti ve iş stresi üzerindeki etkileri incelenmiştir. Hasta sağlığında önemli rolleri olan hemşireler üzerinde yapılan bu çalışmada nicel araştırma yöntemi kullanılmıştır. Araştırmanın verileri Google Form aracılığıyla çevrimiçi anket tekniği ile toplanmıştır. İstatistiksel analiz programları aracılığıyla katılımcıların demografik bilgilerini belirlemek için frekans analizleri kullanılmıştır. Demografik değişkenler ile araştırmaya konu olan değişkenler arasındaki farkı belirlemek için t-testi ve ANOVA varyans analizleri kullanılmıştır. Ayrıca, çalışmanın hipotezlerini test etmek için yol analizleri kullanılmıştır. Analizler sonucunda hemşirelerin yaşadığı merhamet yorgunluğu düzeyinin %58.5, iş stresi düzeyinin %84,6 ve işten ayrılma niyeti düzeyinin %69,1 olduğu görüldü. Araştırmada merhamet yorgunluğu ile mesleği isteyerek seçme arasında anlamlı farklılıklar bulunmuştur. Araştırmada iş stresi ile medeni durum, mesleği gönüllü olarak seçme, yer, yaş, kıdem ve çalışma saatleri arasında anlamlı farklılıklar bulunmuştur. Araştırmada işten ayrılma niyeti ile medeni durum, mesleği gönüllü olarak seçme, yer, kıdem ve çalışma saatleri arasında anlamlı farklılıklar bulunmuştur. Ayrıca merhamet yorgunluğunun iş stresi ve işten ayrılma niyeti üzerinde pozitif ve istatistiksel olarak anlamlı bir etkisi olduğu belirlenmiştir.
Abstract
Compassion fatigue is a relatively new concept that can be wearisome and place extra cognitive and emotional burdens on employees. Nurses are one of the most intense and important employees in patient care services in the health sector. It can lead to compassion fatigue in nurses who have close and intense face-to-face relationships with patients under emotionally challenging and stressful work conditions. Based on this, in this study, the effects of compassion fatigue in nurses on turnover intention and job stress were examined. Quantitative research method was used in this study, which was carried out on nurses who have important roles in the health of patients. The data of the study were collected by online survey technique via Google Form. Frequency analyzes were used to determine the demographic information of the participants through statistical analysis programs. T-test and ANOVA analyzes of variance were used to determine the difference between demographic variables and the variables subject to the study. In addition, path analyzes were used to test the hypotheses of the study. As a result of the analyzes, it was seen that the level of compassion fatigue experienced by nurses was 58.5%, the level of work stress was 84.6% and the level of intention to leave the job was 69.1%. In the study, significant differences were found between compassion fatigue and choosing the profession willingly.
