Özet

Hastane verimliliğinin arttırılmasında önemli unsurla¬rın başında insan faktörü gelmektedir. Personelin hastane amaçları doğrultusunda yönlendirilmesi için personel özelliklerinin ve beklentilerinin bilinmesi ge¬reklidir. Çalışanlar; özlem, istek ve ihtiyaçları örgütçe karşılandığı sürece doyumlu olmakta, örgütünü sev¬mekte ve ona bağlanmaktadırlar. Bu nedenle yöne¬tim; çalışanların bu özelliklerini dikkate alarak uygun bir çalışma ortamı hazırlamalıdır. Bu araştırmada; hastane faaliyetlerini doğrudan etki¬leyen hekim ve hemşire grubunu hastaneye bağla-yan-uzaklaştıran nedenlerin ortaya konulması amaçlanmıştır. Bu amaçla bir eğitim hastanesinde görev yapan 108 uzmanlık öğrencisi hekim ve 98 hemşireye anket uygulanmıştır. Sonuç olarak; hekim (% 91.6) ve hemşirelerin (% 84.7) kurumlarına olan bağlılıklarının ek ücret verilmesi halinde olumlu yönde etkileneceği, cazip bir teklif alınması halinde katılımcı¬ların % 88.3'ünün kurumundan ayrılmayı düşündüğü ortaya konulmuştur. Mesleki tatmin düzeylerini he¬kimlerin % 50'si çok iyi-iyi düzeyinde, hemşireler ise % 26.5 oranında çok iyi-iyi düzeyinde olduğunu ifade etmişlerdir. Yönetsel kararlara katılmayı, hekim ve hemşirelerin % 88.9'unun olumlu ve çok olumlu gör¬düğü saptanmıştır. Kuruma bağlılık dereceleri bakı¬mından hekimlerin % 73.2'si, hemşirelerin ise % 81. Tsi bağlı-orta düzeyde bağlı olduğu saptanmıştır.

Abstract

Humanbeings are among the important elements in increasing the efficiency of hospitals. In order to direct personel toward the goals of the hospital, it is essential to now the peculiarities and expectations ofthe personnel. People, are satisfied when their aspirations, need and expectations are met, and as a result be committed to their organizations. For this reason the administration has the responsibility to prepare an environment that would take into account the point made above. This research has aimed to determine the loyalty and exit factors of doctors and nurses. It has been concluded that salary, improve and progress opportunities, research and improve opportunities, join to decision, provide respect in the society are among the factors that influence the commitment of doctors and nurses to their hospital. For this purpose, in a training hospital, 108 assistant and 98 nurses were asked to answer the questions prepared to get their ideas. The results showed that for 91.6 % of physicians and 84.7 % of nurses the loyalty to hospital in the case of a better propasel; and for 50 % of physicians and 26.5 % of nurses, satisfaction in profession was very good and good. Joining in the management was a good idea for 88.9 % of the personnel. Loyalty to hospital was medium in 73.2 % of physicians and 81.7% of the nurses.
