Özet

Amaç: Bu çalışma, hemşirelik hizmetleri yönetiminde gerçekleştirilen yeniden yapılanma sürecinin hemşireler tarafından nasıl değerlendirildiğini belirlemek amacıyla yapılmıştır. Yöntem: Nitel bir desende tasarlanan bu araştırma, üç yıllık süreci tanımlamak amacıyla fenomenolojik bir yaklaşımı esas almaktadır. Özel bir hastanede çalışan, amaçlı ve maksimum çeşitlilik örnekleme yöntemi ile seçilen 17 hemşireyle, üç yılda toplam 30 görüşme yapılmıştır. Veri toplama sürecinde, bireysel görüşme yöntemiyle, açık uçlu sorulardan oluşan yarı yapılandırılmış görüşme formu ve ses kayıt cihazı kullanılmıştır. Elde edilen veriler betimsel analiz ile çözümlenmiştir. Bulgular: Araştırma bulguları; örgütsel yapı ve işleyiş (yönetim ve liderlik, kariyer gelişimi, iletişim ve örgütsel adalet), çalışma koşulları (personel sayısı, iş yükü, ücret sistemi, çalışma saati ve sosyal olanaklar) ve işten ayrılmayı düşünme nedenleri (iş yükü fazlalığı, değersiz hissetme, yetersiz ücret ve örgütsel güvensizlik) olmak üzere üç ana tema ve on üç alt tema şeklinde incelenmiştir. Sonuç: Yeniden yapılanma sürecinde, hemşirelik hizmetleri yönetim kademelerine mesleği hemşire olmayan kişilerin atanması, olumsuz çalışma koşulları, iş yükü fazlalığı ve yetersiz ücret gibi nedenlerden dolayı hemşirelerin memnun olmadığı görülmüştür.

Abstract

Aim: This study was performed to determine how the nurses are evaluating restructuring process realized by the management of nursing services. Method: This study, designed in a qualitative design, is based on a phenomenological approach to define a three-year process. A total of 30 interviews conducted with 17 nurses working in a private hospital were selected for maximum diversity sampling. In the data collection process, semi-structured interview form consisting of open-ended questions and a voice recorder were used by individual interview method. The data were analyzed by descriptive analysis. Results: The findings of the study were examined by forming three main themes as organizational structure and functioning and thirteen sub-themes (management and leadership, career development, communication and organizational justice), working conditions (number of staff, workload, wage system, working hours and social facilities) and reasons to think about leaving work (excessive workload, feeling worthless, insufficient wages and organizational distrust). Conclusion: During the restructuring process, it was seen that nurses were not satisfied due to reasons such as appointment of non-nurses by profession, negative working conditions, excess workload and insufficient wage.
