ÖZEL EĞİTİM ALANINDA ÇALIŞAN PERSONELİN TÜKENMİŞLİK DÜZEYLERİNE ETKİDE BULUNAN FAKTÖRLERİN İNCELENMESİ

Özet
Özel eğitim, birçok sorunun bir arada yaşandığı bir alandır. Özel eğitim personeli, mesleki sorumluluklarının, zihinsel engelli çocukların ve ailelerinin özelliklerinden kaynaklanan birçok problemle karşı karşıyadır. Yaşanan ve çözülemeyen birçok sorun personelde; strese, tatminsizliğe, psikolojik ve fiziksel sorunlara, verimlilikte düşüşe, işten ayrılmalara ve tükenmişliğe neden olabilmektedir. Bu araştırma, özel eğitim alanında çalışan personelin tükenmişlik düzeylerine etkide bulunan faktörleri incelemeyi amaçlamaktadır. Araştırmaya, Ankara’da Milli Eğitim Bakanlığı'na bağlı 9 özel eğitim merkezlerinde çalışan toplam 233 personel katılmıştır. Oransız küme örnekleme ile seçilen bu personel araştırma nüfusunu oluşturmaktadır.Kişisel Bilgi Formu ile personelin demografik ve çalışma hayatına ait özellikleriayrıca Maslach Tükenmişlik Ölçeği ile personelin tükenmişlik düzeyleri belirlenmeye çalışılmıştır. Analizler Sosyal Bilimler için İstatistik Paketi program (SPSS) versiyonu 22.0 ile yapılmıştır. Personel MTÖ’nün üç alt ölçeği olan duygusal tükenmeden 1.41, duyarsızlaşmadan 0.94 puan ve düşük kişisel başarı hissinden 2.69 puan almıştır. Personelin ortalama tükenmişlik düzeyine sahip olduğu saptanmıştır. Bu üç alt ölçek ile özel eğitim alanında çalışmayı isteyerek seçme, şu an yerine getirdiği mesleğin kendisine uygun olduğunu düşünme, emekli oluncaya kadar bu alanda çalışmayı düşünme ve çalışılan çocukların sahip olduğu engel türünün kendilerini zorlama durumları arasında istatistiksel düzeyde anlamlı bir fark olduğu belirlenmiştir (p <0.05). Araştırma özel eğitim alanında tükenmişlikten kaçınmanın neredeyse imkansız olduğunu göstermiştir. Personel, psikolojik, sosyal, ekonomik ve sağlık açısından birçok sorunla karşı karşıyadır. Personelin aldığı ücretin artırılarak finans sorunlarının çözülmesi, boş zamanları ve hizmet içi eğitimlerin artırılması, personelin güçlendirilmesi ve desteklenmesi personeli tükenmişlikten koruyabilecek etkili stratejiler olarak dikkat çekmiştir.
Abstract
Special education is an area that is experiencing many problems. Special education personnel are confronted with problems due totheir professional responsibilities and characteristics of children with mental disabilities and their families. Many problems which have been experienced and remain unsolved might cause stress, dissatisfaction, psychological and physical problems, lack of productivity, job leaves and burnout in personnel. This research aims to examine variables effecting the burnout level of the personnel.A total of 233 personnel working in 9 private special education centers affiliated to the Ministry of National Education participated in the research in Ankara. The sampling personnel of the researchwas selected by unproportional cluster method.PersonalInformationFormpreparedby theresearcherwas used to determine thedemographic and working characteristics of personnel. Moreover, MaslachBurnoutInventory was used to measure theburnout level of the personnel. The analyses were conducted using the Statistical Package for Social Sciences (SPSS) program version 22.0. Personnel were scored 1.41 from the emotional exhaustion, 0.94 from the depersonalization, and 2.69 from the lack of personal accomplishment on the three subscales of MBI. It was determined that personnel have an averageburnoutlevel. A statistically significant difference was found between these three subscales and voluntarily choosing to work in the field of special education, thinking that their current job is suitable for them, thinking about working in the field of special education until retirement and how much the kind of disability challenges them (p<0.05). The research has shown that it is almost impossible to avoid burnout in the field of special education. Personnel are confronted with many problems in terms of psychological, social, economic and health.It is suggested that solving financial problems by increasing the salaries, increasing leisure time and in-service training, strengthening and supporting staff are effective strategies to protect staff from burnout.
