İş Tatmininin Aracılık Rolü ile Entelektüel Sermayenin İş Gören Performansı Üzerindeki Etkisi

Özet
Bu çalışma, entelektüel sermayenin iş gören performansı üzerindeki etkisini ve bu etkiyi çalışan memnuniyeti odaklı bir faktör olan iş tatmini aracılığıyla incelemek amacıyla gerçekleştirilmiştir. Literatürde entelektüel sermayenin işgören performansına etkisini ele alan çalışmalar bulunmakla birlikte, bu etkiyi aracı mekanizmalar üzerinden değerlendiren ve çok değişkenli normallik varsayımı ihlallerine uygun istatistiksel yaklaşımlar kullanan araştırmalar sınırlıdır. Özellikle Türkiye’de, çay sektörü gibi bölgesel odaklı bir alanda bu tür araştırmalar eksiktir. Araştırma, Rize ilindeki kamu ve özel sektöre ait çay fabrikalarında çalışan 430 iş görenin katılımıyla gerçekleştirilmiştir. İş gören performansı üzerine entelektüel sermayenin etkisi hem iş tatminin aracılığıyla hem de doğrudan istatistiksel olarak anlamlı bulunmuştur. Ancak, doğrudan etkisi negatif iken, dolaylı ve toplam etkisi pozitif yöndedir. Entelektüel sermayenin alt boyutlarından insan sermayesinin ve müşteri sermayesinin iş gören performansı üzerinde istatistiksel olarak anlamlı etkisi bulunurken, yapısal sermayenin iş gören performansı üzerinde etkisi istatistiksel olarak anlamlı bulunmamıştır. Bulgular, entelektüel sermayenin iş gören performansı üzerinde karmaşık bir etkiye sahip olduğunu göstermektedir. Doğrudan etkisinin negatif bulunması, entelektüel sermaye unsurlarının uygun yönetilmediği durumlarda performansı düşürebileceğini göstermektedir. Ancak iş tatmini aracılığıyla dolaylı etkisinin pozitif olması, çalışan memnuniyetinin bu olumsuz etkiyi dengelediğini ve hatta performansı artırdığını ortaya koymaktadır.
Abstract
This study was conducted to examine the impact of intellectual capital on employee performance and to investigate this effect through job satisfaction, a factor focused on employee satisfaction. Despite the existence of studies in the literature examining the impact of intellectual capital on employee performance, research that evaluates this impact through mediating mechanisms and uses statistical approaches suitable for violations of multivariate normality assumptions is limited. In particular, research of this nature is scarce in a regionally focused area such as the tea sector in Turkey. The study was conducted with the participation of 430 employees working in public and private sector tea factories in Rize province. The effect of intellectual capital on employee performance was found to be statistically significant both through job satisfaction and directly. However, while the direct effect is negative, its indirect and total effects are positive. While the sub-dimensions of intellectual capital, human capital and customer capital, have a statistically significant effect on employee performance, the effect of structural capital on employee performance has not been found to be statistically significant. The findings indicate that the impact of intellectual capital on employee performance is complex. The finding that its direct effect is negative indicates that the elements of intellectual capital can reduce performance when not properly managed. Nevertheless, the favorable indirect impact of intellectual capital on job satisfaction demonstrates that employee satisfaction serves to offset this negative effect and even enhance performance.
