Abstract

This study aimed to examine compassion fatigue and work engagement among social work personnel, determine the relationship between these two variables, and evaluate whether they differed according to demographic and occupational characteristics. Designed as a cross-sectional and explanatory study, the research was conducted with 283 employees working in public social service institutions in Muğla, Türkiye. Data were collected through face-to-face questionnaires and analyzed using descriptive statistics, independent samples t-test, one-way ANOVA, Pearson correlation analysis, and hierarchical multiple regression analysis. The findings showed that compassion fatigue levels were higher among family social support specialists, employees working in disability services, those who perceived institutional support as insufficient, those working with service users with high rates of trauma history, and those who had difficulty setting professional boundaries. Work engagement levels were higher among employees who perceived institutional support as strong, older employees, and those who regularly participated in relaxing activities; whereas they were lower among employees who experienced frequent job, unit, or position changes and those who had difficulty setting professional boundaries with service users. Pearson correlation analysis indicated a negative but statistically non-significant relationship between compassion fatigue and work engagement. Hierarchical multiple regression results showed that age, perceived institutional support, job, unit, or position changes, difficulty setting professional boundaries, and decreased participation in relaxing activities were significant predictors of work engagement. However, compassion fatigue did not provide an additional explanatory contribution after the other variables were controlled. These findings indicate that strengthening institutional support and supervision mechanisms, developing specific arrangements for units working with service users with high rates of trauma history, and supporting employees’ professional boundary-setting skills and participation in relaxing activities may contribute to sustaining work engagement in social service institutions.
