Abstract
In the hospitality and food and beverage industry, where intense competition and high employee turnover prevail, the voluntary contributions of employees to the workplace have become increasingly important for organizational sustainability. This study examines the effects of ethical climate, organizational culture, and organizational justice perceptions of restaurant staff in thermal hotel establishments on organizational citizenship behavior. The population of the study consists of food and beverage department personnel employed at five-star thermal hotels in Afyonkarahisar. Data were collected from 385 employees selected through cluster sampling between January 10, and February 25, 2025, using a survey instrument. ADANCO software was used for composite-based structural equation modeling in testing the hypotheses. The analysis revealed that ethical climate has a strong and positive effect on organizational citizenship behavior, while organizational culture has a significant yet comparatively modest positive effect. The effect of organizational justice on organizational citizenship behavior was not found to be statistically significant. The findings indicate that managers should allocate greater strategic resources to the processes of shaping organizational culture and ethical climate, while also contributing to the existing literature on the context-dependent role of organizational justice perceptions.
