Abstract

The primary objective of this study is to empirically examine the mediating role of job alienation in the relationship between perceived organizational support (POS) and job stress among teachers. The research is theoretically grounded in the Job Demands–Resources (JD-R) model and social exchange theory. The sample consists of 343 teachers working in Kocaeli province, selected through convenience sampling. Data were gathered using an online survey instrument, including validated scales for perceived organizational support, job alienation, and job stress. In addition to descriptive statistics, Hayes’ PROCESS Macro (Model 4) and a bootstrapping approach with 5,000 resamples were employed to test the mediation effects. The findings reveal that POS significantly and negatively predicts both job alienation and job stress, whereas job alienation positively influences job stress levels. Furthermore, the results confirm that job alienation plays a partial mediating role in the relationship between perceived organizational support and job stress. These findings suggest that organizational support mitigates job stress not only directly but also indirectly by reducing teachers' psychological detachment and sense of alienation from their work. This study contributes to the literature by demonstrating that perceived organizational support reduces job stress not only by providing resources but also by preserving the meaning employees attach to their work. The findings position work alienation as the missing link in the organizational support–job stress relationship and suggest that interventions in educational settings should address teachers’ sense of professional meaning alongside workload reduction.

Özet

Bu araştırmanın temel amacı, öğretmenlerin algıladıkları örgütsel destek ile iş stresi düzeyleri arasındaki ilişkide işe yabancılaşmanın aracılık rolünü ampirik olarak incelemektir. Araştırma, İş Talepleri–Kaynaklar (JD-R) Modeli ve Sosyal Değişim Kuramı çerçevesinde teori haline getirilmiştir. Çalışmanın örneklemini, Kocaeli ilinde görev yapan ve kolayda örnekleme yöntemiyle ulaşılan 343 öğretmen oluşturmaktadır. Veriler; Algılanan Örgütsel Destek, İşe Yabancılaşma ve İş Stresi ölçeklerini içeren çevrimiçi anket formu ile toplanmıştır. Elde edilen verilerin analizinde betimsel istatistiklerin yanı sıra, aracılık etkisini test etmek amacıyla Hayes PROCESS Macro (Model 4) ve Bootstrap yöntemi kullanılmıştır. Araştırma bulguları, algılanan örgütsel desteğin hem işe yabancılaşmayı hem de iş stresini negatif ve anlamlı yönde etkilediğini; buna karşın işe yabancılaşmanın iş stresini pozitif yönde artırdığını ortaya koymuştur. Ayrıca, yapılan analizler sonucunda işe yabancılaşmanın algılanan örgütsel destek ile iş stresi arasındaki ilişkide kısmi aracılık rolü üstlendiği doğrulanmıştır. Bu sonuçlar, örgütsel desteğin iş stresini sadece doğrudan değil, aynı zamanda öğretmenlerin işlerine yönelik hissettikleri yabancılaşma duygusunu azaltarak dolaylı yoldan da hafiflettiğini göstermektedir. Bu çalışma, örgütsel desteğin iş stresi üzerindeki etkisinin yalnızca kaynak sağlama yoluyla değil, çalışanların işlerine yükledikleri anlamı koruma yoluyla da işlediğini göstererek literatüre katkı sunmaktadır. Bulgular, örgütsel destek eksikliğinin tek başına bir stres kaynağı yaratmadığını; aynı zamanda öğretmenlerin işlerine yabancılaşmasına yol açarak stresi dolaylı biçimde artırdığını ortaya koymaktadır. Bu yönüyle araştırma, işe yabancılaşmayı örgütsel destek–iş stresi ilişkisindeki eksik halka olarak konumlandırmakta; eğitim yönetimi uygulamalarında yalnızca iş yükünün azaltılmasına değil, öğretmenlerin mesleki anlam duygusunun korunmasına da odaklanan müdahalelerin gerekliliğine işaret etmektedir.
