Abstract

This study aims to examine the effects of school administrators’ democratic and anti-democratic attitudes on the motivation of secondary school teachers using a qualitative research approach. The study was conducted with 25 teachers working in different types of public high schools in the province of Mardin. Participants were selected through purposive sampling, and the sample size was considered sufficient to obtain in-depth data within the scope of qualitative research. Data were collected using a semi-structured interview technique and analyzed through thematic analysis. The findings indicate that democratic leadership behaviors support teacher motivation. The key behaviors identified include fair and equitable practices, respectful and supportive communication, encouragement of teachers’ participation in decision-making processes, and the adoption of a participatory management approach. In contrast, anti-democratic attitudes—such as communication problems, mobbing practices, injustice, and non-participatory management styles—were observed to be associated with negative outcomes for teachers, including decreased motivation, professional burnout, job dissatisfaction, and a sense of insecurity. When interpreted within the framework of Self-Determination Theory and Democratic Leadership Theory, the findings highlight the role of administrators’ leadership attitudes in meeting teachers’ basic psychological needs. The study emphasizes that adopting a democratic leadership approach and supporting teachers’ active participation in decision-making processes are important for enhancing both teacher well-being and educational quality. Accordingly, the study recommends the expansion of democratic leadership training, the establishment of effective communication channels, and the systematic implementation of fair management practices.
