Hemşirelere verilen eğitimin çatışma çözme becerisine, yöntemine ve tükenmişlik düzeylerine etkisinin incelenmesi

Özet
Giriş: Yoğun bakım üniteleri, çatışmaların sık olarak yaşandığı birimlerdir. Yıkıcı bir şekilde çözümlenen ya da çözümlenmeyen çatışmalar ise; çalışanların iş doyumlarının azalmasına ve tükenmişliğe neden olarak hasta bakım kalitesinin doğrudan etkilenmesine neden olur. Amaç: Yoğun bakım ünitelerinde çalışan hemşirelere uygulanacak çatışma çözme becerileri eğitim programının hemşirelerin çatışma çözme becerileri, yöntemleri ve tükenmişlik düzeylerine etkisinin incelenmesidir. Yöntem: Araştırmanın tipi, yarı deneyseldir. Araştırmaya yoğun bakım ünitelerinde çalışan 38 hemşire katılmıştır. Araştırmada Çatışma Çözme Becerileri Ölçeği, Rahim Örgütsel Çatışma Ölçeği– II C Formu ve Maslach Tükenmişlik Ölçeği kullanılmıştır. Bulgular: Araştırmaya katılan hemşirelerin, çatışma çözme becerileri puanlarının 182. 9 ± 14.54’den 188.89 ± 14.1’e (t = - 3.58, p = .001) yükseldiği belirlenmiştir. Hemşirelerin Rahim Örgütsel Çatışma ve Tükenmişlik ölçeklerinden aldıkları puanlar incelendiğinde; bütünleştirme ölçeği puanlarının 28.78 ± 3.00’den, 29.71 ± 2.91’e (t = - 1.97, p = .000) yükseldiği, kaçınma ölçeği puanlarının ise 16.97 ± 4.5’ten 15.57 ± 4.43 (t = -2.204, p = .034); duygusal tükenme puanlarının 15.39 ± 5.43’ten 13.34 ± 4.9’a düştüğü belirlenmiştir (t = 2.51, p = .000). Sonuç: Yetişkin eğitimi ilkeleri göz önüne alınarak uygulanan, süreklilik gerektiren eğitim programının hemşirelerin çatışma çözme becerileri, yöntemleri ve duygusal tükenmişlik üzerinde etkili olduğu belirlenmiştir. Uzun süreli, aktif eğitim yöntemlerinin kullanıldığı, küçük gruplara uygulanan eğitim programları, ekip içerisinde yaşanan çatışmaların başarılı bir şekilde yönetilmesini sağlayabilir.
Abstract
Background: Conflicts are mostly seen in intensive care units (ICU). Destructive conflict resolution or unresolved conflicts causes to decrease of job satisfaction and burnout of the staff. Objectives: The purpose of this study was to investigate effects of conflict management skills training to nurses conflict management skills, conflict management ways and burnout. Method: The study was conducted as a half experimental design. Thirty eight intensive care unit nurses participated to the study. For evaluating the training, conflict management skills Inventory, Rahim Conflict Scale II and Maslach Burnout Inventory were used as pre and post tests. Results: When the participant nurses conflict management skills scale’s means examined conflict resolution skills scores had increased significantly from 182. 9 ± 14.54 to 188.89 ± 14.1 (t = - 3.58, p < 0.05). In the examination of the participating nurses’ scores obtained from the ROCI II-C and MBI scores it was determined that the collaboration subscale score mean after education was significantly higher from 28.78 ± 3.00 to 29.71 ± 2.91 (t = - 1.97, p < 0.05), the avoidance subscale score mean after education was significantly lower from 16.97 ± 4.5 to 15.57 ± 4.43 (t = - 2.204, p < 0.05) and nurses’ emotional exhaustion score mean was significantly lower from15.39 ± 5.43 to 13.34 ± 4.9 (t = 2.51, p < 0.05). Conclusion: Regarding this results conflict management skills training based on adult learning principles is effective on nurses conflict management skills, conflict management styles and burnout. Education programs applied to small groups with active education methods in long term can assure to management of conflicts succesfully in the team.----
